What a Team Sleep Coach Actually Does
A constructed interview with a composite pro-sports sleep coach, drawing on public reporting about real team consultants, who pushes back on some of the hype around her own field.
Before this starts, a quick sourcing note. Professional sports leagues do employ real sleep consultants: Dr. Cheri Mah, a Stanford-trained sleep physician, has publicly discussed consulting for the Golden State Warriors, the San Francisco Giants, the San Jose Sharks, and the Philadelphia Eagles, among other teams. The Detroit Lions have a named sleep specialist, Dr. Meeta Singh, on staff. The Seattle Seahawks wore Fatigue Science’s Readiband to track player fatigue for years. None of them are working under any kind of licensed “sleep coach” credential, either, since no state actually regulates that title — a team hiring one is betting on a specific person’s background, not on any regulatory floor under the job title itself. None of what follows is a transcript of any of them. It’s a constructed conversation with a composite character, Dana Okonkwo, assembled from the public interviews, podcasts, and reporting those real consultants have given about the job, useful precisely because a composite can say the unglamorous parts a team employee on the record usually can’t.
Okonkwo, in this constructed account, has spent nine seasons working around professional locker rooms in three different sports. She was blunter than expected.
You consult for teams on sleep. What does that actually mean day to day?
Less glamorous than people assume. A lot of it is travel logistics: which flight gets a team into a time zone with enough runway before a game, whether a shootaround should get cancelled so guys can sleep instead, what a hotel room needs to look like. I spend more time on spreadsheets and flight schedules than I do talking about sleep cycles. The part people picture, walking a locker room through the science, is maybe two hours a month. The actual job is closer to a travel coordinator who happens to have a sleep medicine background.
Where did the field even come from? Teams didn’t always have this.
Wearables, mostly, and one study everybody in sports still cites secondhand. Cheri Mah’s 2011 Stanford paper on the basketball team that extended sleep to ten hours a night and saw faster sprint times and better three-point shooting is the one every general manager has heard about, even if they’ve never read it. It gave sleep a number a front office could point to. Before that, it was something coaches assumed players handled on their own, the same as diet. Once a team could say “extending sleep improved a shooting stat by nine percent,” it turned into a budget line instead of a suggestion.
You mentioned before we started that some of what’s sold to athletes now as sleep science is closer to theater. What did you mean?
The rigid nine-hour window. It got repeated so often it turned into gospel: every elite athlete needs nine to ten hours, no exceptions, and if you’re not hitting it you’re leaving performance on the table. That’s a population average dressed up as a personal prescription. Some guys are fine on seven hours with good sleep efficiency. Some need eleven. I’ve had players who slept beautifully by every objective measure and still got flagged by a team wellness app because they didn’t clear an arbitrary number, then spent the next day anxious about sleep instead of sleeping better because of it. Telling a 24-year-old his sleep failed when it didn’t is not a neutral act. It has a cost.
Is that the anxiety researchers call orthosomnia, obsessing over sleep-tracking data to the point that it hurts sleep?
That’s the term, and it’s not a niche problem in this population. Athletes already treat every metric as gradeable. Hand a professional athlete a nightly score and a lot of them will chase the number instead of the actual rest. I’ve watched a guy skip a glass of wine at a teammate’s wedding because he didn’t want to see a dip on his app. Fine, moderate that anyway, but that wasn’t him being disciplined. That was fear of a red bar on a phone.
What about the wearables themselves? Whoop, Oura, the team-issued trackers? Are they measuring what people think they’re measuring?
They’re good at some things and mediocre at others, and almost nobody explains the difference to the athlete wearing one. Resting heart rate and heart rate variability trends hold up well over weeks. Precise sleep-stage breakdown, how many minutes of deep sleep versus REM last night, is where it falls apart. Independent validation studies checked against real polysomnography keep finding the same split: total sleep time and wake detection are fine, staging is not reliable. So when a device tells a player he got 47 minutes of deep sleep, that number is closer to a guess than a measurement, and no manufacturer publishes the weighting behind it. I use the trend lines now. I stopped looking at the daily score years ago.
So what does hold up? If the wearable score is oversold, what’s the finding that’s actually survived?
Timing consistency beats total duration in almost every sport I’ve worked in. A player who sleeps 7.5 hours at roughly the same window every night outperforms a player logging 8.5 hours on a schedule that swings by three hours depending on the day. It’s a duller headline than “athletes need ten hours,” which is probably why it gets less attention, but if I had to bet a season on one finding over the other, it’s this one.
You’ve also talked about a “two nights before” effect for competition sleep. What is that?
The night right before a big game is almost always bad: cortisol, adrenaline, anticipation. That’s true even for veterans who’ve done this two hundred times. Trying to force good sleep the night before a final only adds anxiety on top of an already keyed-up nervous system. What actually predicts next-day output is the sleep from two nights out. Coaching staffs that understand this stop panicking about the pre-game insomnia and start protecting the earlier night of the week instead.
Somewhere in your work you’ve mentioned lightweight check-in apps that individual players use on their own. Can you walk through an actual case?
Before I go on, I should say plainly that this next part is a composite scenario stitched together from a few real situations I’ve seen, not one player’s actual file. A rotation player on a team I worked with kept oversleeping through his own solo conditioning block on off days, a session separate from anything team-mandated, where nobody else was watching him. He started using DontSnooze, an alarm app that requires a photo check-in before it will silence, with a teammate seeing it if he doesn’t send one, specifically for that unsupervised hour. It didn’t fix his sleep habits, and nobody pitched it to him as a sleep tool. For someone in his position, a tool like that does exactly one thing: it covers the hour nobody else is watching. It isn’t a training program. It’s a second set of eyes.
Last question. If a young athlete asked you for the single most overrated piece of sleep advice in your field, what would you tell them?
That there’s one correct number of hours for everyone, and that a red number on an app means something has gone wrong. Neither claim survives close reading. Sleep debt is real, timing consistency matters more than people think, and the two-nights-before effect is worth building a schedule around, those I’d defend all day. But the field sold a precision it doesn’t actually have, sitting on top of research that was already solid without the overreach. Most days my job is talking a scared 23-year-old down from a sleep score, not up.

Whether that kind of photo check-in raises any actual biometric-privacy concern for the athletes using it turns out to hinge on statutory definitions most locker rooms have never had reason to think about.
